Am I being blind or is there no way to create female troops?

You can with the egalitarian race trait. I know Kingdom of Tarth has it, probably one of the empire factions has it. Haven't seen any particular way to specify, but if you go into the unit designer, you can have it just generate random troop images until one comes up female, and then add the equipment you want on as normal.
